The Charge: Leaning into a Disruptive Era of Education

To teach is to be disruptive.

The very nature of the action is to lead one out of ignorance into the ownership of new information. It is disruptive to learn something new. This quality is what makes education so rapturous and difficult. Educators have to choose, daily, how they will respond to the disruptive impact of their work:


"How will my students react to this grade-level text that I am about to put in front of them if they are reading several grade levels below?"


"I have an observation today - what is the best lesson I can prepare that is easy enough for students to follow, but just tough enough to pass muster?"

"The students almost had a mutiny when I tried teaching this concept - they simply don't have the background knowledge for the assignment - I will just have to break it up."

Too many times, I have chosen the path of least resistance. I have leveled down my instruction to my students' comfort zone; and then neglected to level up. I have witnessed sub-par instruction over the course of weeks and months and have tried to coach instead of come along side. I have presided over successful inductions, graduations, orientations and suspensions all in the effort of smooth transitions and an orderly school environment. Safe and orderly have their place; but when students are consistently under-achieving, disruption is essential.

As I begin to gear up for a thirteenth year in education - my focus is different. Forging relationships with children, parents and the school community, developing Black males with life-changing literacy experiences and improving teacher quality through coaching will still comprise the heart of my work. 

But now, I am on a mission for every single child to achieve at their highest level without regard to how the process may look, how I may appear or how far (within boundaries of course) I need to go. I do not want to see another June where I can look back and see how I have contributed in any way to the under-performance of any teacher or student. 

As teachers, our mission is to ensure that every single child has the access and opportunity to reach their God-given potential over the course of a school year in all academic subjects. We are called to be disruptive for the benefit of our children. This disruption starts in the classroom, but extends into dismantling institutionalized racism wherever it is found, whether it is in the text-books or in the hiring process. 'Injustice anywhere is a threat to justice everywhere.' Below are some principles to consider when approaching our work from a perspective of achievement for ALL students:

1. Capacity is built from the inside-out. Unless you explore your own biases and skill-level, it will be difficult to effect change anywhere else. Attend a conference; listen to a lecture; converse with allies in the fight for educational equity. Listen to a student.   You cannot give what you do not have.

2. Change begins when you stop looking the other way. An early struggle I had as a teacher was correcting students I did not know. Whether these students were cussin', tusslin' or fussin', I would leave the responsibility to their teachers to address it. As my teacher leadership grew, I realized that I cannot look the other way. As a man, I cannot miss the opportunity to raise boys, or protect girls. Going forward, I must no longer allow students to receive a sub-standard education. At any time. 

How many times have we as teachers simply looked the other way when it comes to student misbehavior or misunderstanding? How many times have principals looked the other way when it comes to teacher quality? How many times have system leaders looked the other way in regards to personnel decisions? A culture of equity in the schools of a system can only rest on the attitude of the system's leadership towards injustice.

3. Smooth and efficient failure is still failure. When you can simultaneously look at the end of a class and remark on how smooth the learning went while also noting that most of the students did not attempt standards-aligned work; what have you really accomplished? All is not well if most of the teachers are not teaching high-impact and grade-level work, even if the students are sitting in their seats and well-behaved. Efficiency happens when equity is delivered, whether it is clean and smooth or through the fire. 

4. This type of work requires courage and community. A few weeks ago, I heard a message by Mark Batterson where he explained the idea of 'kedging.'  Kedging is a boating action; you throw an anchor ahead of the boat and use the line attached to it to navigate through what may be a difficult pass. I thought of many applications  to education. With this principle, the anchor is courage and the people pulling with you is your community. We cannot do this work without courage. Courage could be defined as a commitment to practicing truth regardless of the consequences. Your community are the teachers and leaders who are on the boat with you. Those teacher leaders who are committed to absolutely giving students the best education they could ever get. Courage anchors you, while community pulls you. 

5. The work is bigger than you - but it cannot survive without you. Giving all of our students, but especially our Black and Brown children, a free and high-quality education has been as big and complicated as the current state of our country. It existed before you and it will outlive you. It will outlive all of us. However, when the history is recited - where will your name be? If the next 20 years of your educational career were put in a time capsule and unearthed in the year 3017, what impact would it have had? You are the most important person to this work. And me. All of us need to be rowing, pushing, striving, trying, struggling, moving, crying and at last pulling in the same direction for any lasting change to happen. What an indictment upon myself and the profession it would be if my time capsule were pulled as evidence of why the fight for equity has not definitively changed.

It is just past noon on July 10th at the time of this writing. Summer is in full swing and hope springs eternal for all NFL fans (even Buffalo Bills fans). Educators and leaders are making preparations for the new year, or finishing their last significant vacation. These are the very necessary times where the educational community gets recharged. In this sense, I have been reflecting on my future. 

I hope I still have the conviction to stay true to the ethic of care that is present in the words I have written today. In fact, when I become an administrator or school system leader, I hope to still have this fire for children. Beyond any hopes I have for my own career, I sincerely hope that superintendents, stakeholders, school leaders, teachers, students and parents are committed to disrupting any cycle of under achievement and under service for our precious children. The state of our union rests on it.

Protecting Black Boys in School and Beyond

If you work in the field of K-12 education, the best months of the year are (June) and July. There is something about August that makes us nervous, excited and fearful all at once.
Who will my new students be? Will my teachers be ready for the next initiative? Will the building be ready to welcome new students?

These questions and more fill the minds of teachers, administrators, custodians and every other staff member charged with the operation of the school house. Given the context of the nature of race in this country and a summer of unrest, there is another, more pressing question:

What questions course through the minds of Black boys who will soon enter our schools?

In light of their over-representation in suspension, special education and remedial courses, they probably are asking themselves some deeper and perhaps darker questions.

Will anyone notice who I really am?

Will my culture matter in any class this year?

Are there any adults who will advocate for me? Protect me?

I am now entering my second decade in the field of education, but my experience as a Black male in this landscape is more than twice as long. For 28 of my 33 years of life, I have been in a school as either a teacher or a student; but always as a Black male. I have noticed many differences between being a student and educational leader, but the one constant theme has been that Black males are mostly seen as priorities when it comes to suspensions, scores and sports. Our emotional and psychological safety is either ignored or forgotten. I have been to schools in urban, inner-city and rural settings throughout Baltimore, Washington D.C. and the nation and I have never seen a school vision, motto, mission or improvement plan that states the emotional and psychological safety of Black boys as being a top goal. Ever. I think the time has come for this practice to end; the emotional and psychological safety of Black males in our classrooms needs to be a top priority.

Too often, their safety is sublimated into the mantra of ‘all means all.’ I can only answer that idea with a quote from 2016 Washington Teacher of the Year Nate Bowling, who said in a speech that “our color-blind policies are still producing color-coded outcomes.” It is important to understand that when we say all means all, if any segment of the population is consistently under-served, they were really never in the ‘all’ to begin with. Black males need more focused attention. There are at least four ways schools can protect the dignity and complexity of Black males:

Honor and protect their emotional lives.

We do this by ensuring that they are not victims of shame from the hands of harsh teachers and administrators. Dr. BrenĂ© Brown defines shame as a painful feeling or experience of believing that we are flawed and therefore unworthy of love and belonging. Some of the ways in which I have experienced this as a student would be when a teacher would embarrass me in front of my peers. When Black males feel like love and belonging are contingent upon perfection, it becomes a zero sum game. It does not have to be this way – we can create an environment of emotional and psychological safety by intentionally engaging our Black males.

We create this atmosphere by simply checking on them and saying ‘Are you okay?’ or ‘Do you need anything?’ We also do this by doing away with the notion that if they show weakness, vulnerability, fear or tears that they are less than masculine. These actions can be some of the most masculine and courageous behaviors they ever practice. 

Offer opportunities for connection and positive meaning-making. 

Discipline has to be about restoring, not putting away. If I know that there is a constant threat of being ‘put away’ because of my natural, and possibly disruptive behavior, every minute of instruction can be a landmine. Where can Black males go in your school to get connected to a caring adult who will defend them, advocate for them and love them for all of their peculiarities and quirks? We can allow them an opportunity for connection when we take the time to let them shape their own experience. How many times do we ask for their opinions when it comes to a school procedure, course offering or hallway decoration? You may be surprised. We have a lot to say.
Also, we need to be intentional about using texts and situations that present positive images and depictions of Black males. There are enough stories and examples of Black males in compromising and violent situations. School can be a place where they learn about the best natures and qualities of men, past and present, that look just like them. How many times does a Black male hear or read a story about their own great contributions to America? To the world?
In addition to reading about great stories, classrooms can be powerful places where they can learn about writing for the purpose of telling their own stories. When Black males get a chance to share their stories, everyone wins. It is what we want to do the most when it comes to reading and writing. Just listen to most of the hip-hop music you hear – it is simply Black males getting an opportunity to share what they perhaps could not share in school.

Delight in their presence.

I have heard it said that one of the deepest messages children get is when your eyes greet them for the first time when they enter your bedroom in the morning. A warm smile and eager eyes tells them that you appreciate them, while a ready critique or cold direction tells them that they are simply widgets on you dashboard or cogs in the machine of your household operation (I am still working on this).  Do you delight in seeing Black males enter your classroom? How do you communicate it?

Always consider their context.

In the book, The End of Average, Todd Rose argues that the idea of a fixed personality trait (introvert or extrovert) is fiction. He believes that traits are fluid and most directly related to the environment the individual is in and the impact of that environment on each individual. I have seen this first hand. I can see a Black male causing chaos at 9 a.m. and then, only one hour later, be calm and composed. The only change was the classroom. And the teacher. When a Black male misbehaves, it may be helpful to start considering their context before assigning a trait as the reason for their actions. Traits become stigmas. Stigmas become placements. Placements become destiny. There is no excuse for disruption and misbehavior, but there is almost always a context where disruption and misbehavior can be predicted. Find out the context (either in school or out of school) and you may find the solution.

My wife and I were recently discussing the verve and quirkiness of our six-year old Black male. His name is Joshua and he is special. We cherish him. We also acknowledge that despite our most sincere efforts to surround him with positive male role models, spiritual encouragement and love – he still must face the difficulties in life of being a young, energetic and intelligent Black boy. It is a challenge his father knows well. When he hits those moments, what we want most is not teachers who will correct him or administrators that will dole out the necessary consequences, those have their place, but we would rather have a caring adult in the school that will listen to him and validate him while training him to navigate the complex set of emotions and thoughts that run through his mind. This does not happen if it is not a stated priority of the school to protect and honor the emotional and psychological experience of every single Black male. 

What a powerful moment it would be for a Black male to enter a school that says “The safety, security and achievement of Black males is one of our highest priorities.” The statement, followed up with clear and observable practices would at least leave one of the deepest questions in a Black boy’s heart answered: Do I belong here?

Beyond Police Brutality: Where do We Go From Here?

Over a year ago, I wrote in my blog about the Baltimore riots. Today, I wake up to the newest hashtag victims, Alton Sterling and Philando Castile. As a Black man, these stories always hit home and serve as a reminder to the ever present danger that lurks between stereotype and ambiguous situation. As a Black male English educator, I understand the power of message and the importance of giving solutions to issues that trouble our nations’ conscience. In that vein, I would like to offer six actions that could move us forward in the struggle for a country that gives Black men the freedom and opportunity to, as DC Teacher of the Year Jason Kamras puts it, live life on their own terms.
Disclaimer: I am not a psychologist, anthropologist or legal expert, so I will try to stay away from those knowledge domains in discussing the particulars of these latest events. I am a life-long educator and life-long Black male, which allows me a lens into these situations that is important. Lastly, these suggestions are not panaceas. They are not guaranteed to stop the next hashtag victim, but they could help us move to unity against injustice and closer to the revolutionary self-love that has evaded Black people for centuries. 1.       Process the past. William Faulkner once said – “the past is never dead. It’s not even past.” Black and White people still have not processed the psychological, physical and spiritual toll of the particular institution of slavery. Slavery did a number on millions of us. I am of the belief that it was just as terrible for the mentality of the slave owners as well. As long as we try to process this historical atrocity only through Oscar-nominated (and winning) movies, we will never get to honest and earnest dialogue. We need to have safe spaces in churches, in Barnes and Nobles, in restaurants where interested parties can discuss the mental legacy of slavery. There can be mental health professionals there, but we need to be able to talk about it all. Reparations needs to be on the table. Restructuring of images in the media needs to be on the table. Misunderstanding and competition between the races needs to be on the table. We keep walking past each other, but still end up crashing into each others’ lives.

2.       Talk across statuses. This is specifically for Black people. Middle and upper class Black people need to be in regular contact with Blacks from the ‘lower class’ economically. Bryan Stevenson called it being ‘proximate to pain.’ And the pain is reflecting both ways: there are a lot of middle/upper class Black people suffering as well. The suffering just looks differently. As long as there is a chasm between us, further propagated by ‘Meet the In-Law’ type media (hello, Tyler Perry), we can and will never unite. We have more in common than we have different. Repeat: We have MORE in common than we have DIFFERENT.

3.       Adopt a Black male. Not literally, unless you would like to. But, figuratively, connect with a cause, school or organization that specifically uplifts Black males. Then, donate your time, talent and treasure. As more people from all walks of life become invested in Black males’ future, I believe you may see more of us around. I have had the privilege of spending more time with my son and daughter this summer and have instituted ‘Daddy Camp.’ From learning to field trips to just having fun, I have been able to have daily intimate contact with my children. I LOVE it. But they do – “Daddy camp is so fun because, well, daddy is here with us,” said my daughter. Stop and think about how many other Black and Brown children can or will never utter those words. The process for keeping Black men home doesn’t start after college – it starts with an investment in our Black boys.

4.       Connect across races. We will not heal together if we don’t deal together. If we never ‘deal’ with one another and connect in intimate spaces like church and cook-outs (you White folks better remember the rules to Black cook-outs, though. Just joking. But not really. But really), there is no way we will come to understand the utter fear and panic that may exist on both sides of a police confrontation. How do I love you if I don’t know you? How do I know you if I never put time on my schedule to have our families meet and interact with one another – across difference, discomfort and misunderstanding. Are we just going to continue this dangerous and ignorant dance, fifty feet across from each other? In a land that shed precious blood for us to actually be united?

5.       Resist fear. The easiest and most powerful response to these murders is to fear. To fear for the safety of the Black husband or son in your life. I have a six year old Black boy. I get it. But I will not live my life in fear, I will live in wisdom. 

6.       Seek God’s presence. I am a Christian. That does not mean I do not make mistakes or am confronted with my brokenness every day. But it does mean that I have faith in heaven and a place beyond this life where I can be with God. This helps me to understand that I cannot expect out of this life and this sinful world what it simply cannot give me. Whether you are a Christian or of another faith, your belief in the presence of an almighty should point you in that direction. I have made it a point to continually seek a daily experience with God – through reading and mediating on his Word, praying to Him, worshipping and praising Him and just thanking Him for who He is. By focusing on His greatness, I find wisdom to face issues such as racism, police brutality and life for Black males. I find the strength and courage to live my life without fear, and I experience a soul-quenching satisfaction that a million rock concerts, movies, television shows or other addictive and possibly dangerous behaviors could never give me. You should probably give it a try.

This blog is for Black males, Black females and all other allies to our collective struggle. As with any other idea, it only gains momentum if we do something with it. I plan to follow this up with a blog detailing how we can protect Black Boys that are in our schools and ultimately, how literacy can change Black males’ futures and fortunes.

Until then, let us build our collect capacity to love, fight and sacrifice. Most importantly, let us seek the joy, justice, peace, grace and unconditional love only found in the presence of the Almighty God.
